What the data shows
The headline statistic — 78% of African employees have never been formally recognised — understates the real problem when you build it as a funnel. Start with 100 employees. Roughly 22 work in organisations with a formal recognition programme. Of those, about 15 are in organisations where the programme is actually active rather than dormant. Of those 15, roughly 9 receive recognition at least once per quarter. Of those 9, only 5 or 6 describe the recognition they received as feeling genuinely meaningful. The funnel is not one problem — it is four problems compounding.
What this means for Africa specifically
The most acute drop-off point in African companies is between 'programme exists' and 'programme is actively used'. Unlike European or North American markets where HR technology adoption is driven by compliance requirements, African HR programmes are typically optional and enthusiasm-dependent. Without sustained manager buy-in and a simple enough tool, programmes go dormant within 60–90 days of launch.
What HR teams should do
- If you have a recognition programme, audit active usage rather than just enrolment — the number of managers who sent at least one recognition in the last 30 days is your real health metric
- Set a programme-active threshold: at minimum, 60% of people managers should send at least one recognition per month
- Pair every recognition programme launch with a 90-day manager activation plan, not just an all-staff announcement
